After two failed attempts at manager training on pay conversations, the third format worked, so I am sharing the outline. We are a utilities company in the UK with about 5,600 employees and 480 people managers.
Attempts one and two were slide-led explanations of the pay policy. Managers left knowing more and still unable to answer why does he earn more than me. The third version is 90 minutes in groups of twelve: 15 minutes on how a range works and where their own team sits in it, then an hour of practice on six real questions, and 15 minutes on what they must escalate.
Each manager arrives with a one-page view of their team's position in range. Having their own data in hand changed everything.
