I have run annual reviews for fifteen years, most recently at an Australian mining services company with about 3,800 employees. I have come to think the word 'merit' does more harm than good at current budget levels.
With 2.5% to spend, most of what we distribute is keeping people level with the market. Calling it merit invites every employee to read their increase as a verdict on their year, and 2.3% versus 2.8% is a poor verdict either way.
We renamed ours the annual pay review, moved to a market-position logic with two performance outcomes, and put real differentiation into the bonus. Complaints dropped. Would be glad to hear from people who think this gives up too much.
