We operate in the Netherlands, Belgium and Germany, about 6,200 employees in a retail and e-commerce group. Leadership has agreed in principle to publish ranges internally next year, before they feel they have to.
My concern is what we will expose. Around 11% of people are below range minimum by our own structure, mostly in two acquired businesses, and the ranges for store management are 45% wide, which invites the question of why anyone is at the bottom.
For those who have published: what did you fix first, what did you publish exactly, and what was the volume of questions afterwards?

We published in two stages at a Dutch insurer. First each employee saw their own range and position. Six months later all ranges for all grades went on the intranet. Before stage one we brought everyone to range minimum, which cost 0.6% of payroll, and wrote a one-page explanation of what moves someone through a range. Questions in the first month: about 4% of staff raised one, and four in five were answered by the manager with a short guide. Fix the below-minimum cases first. Publishing a range that 11% of people sit under is the one thing I would not do.
